企业数字责任对员工责任式创新的影响

摘要:

人工智能时代的到来使得企业面临更高层次的数字责任挑战,这不仅重塑了企业的责任框架,也对员工创新行为提出了更高的责任要求。针对已有文献对企业数字责任在个体层面对员工影响研究的不足,本研究基于社会交换理论,构建企业数字责任影响员工责任式创新的两阶段调节中介模型。通过对高科技企业员工的405份调研数据进行实证检验。研究发现:企业数字责任能够有效提升员工责任知觉,进而激发员工责任式创新;进一步研究发现,组织支持感在企业数字责任与责任知觉之间发挥调节作用;同时,组织支持感也调节了责任知觉与员工责任式创新之间的正向关系;此外,组织支持感正向调节了责任知觉在企业数字责任和员工责任式创新之间的中介作用。本研究揭示了企业数字责任在个体层面发挥影响的具体机制与边界条件,为组织在数字情境下激发员工责任意识、推动责任式创新提供了重要的实践启发。

Abstract:

The advent of the AI era has posed elevated challenges for corporate digital responsibility, which not only reshapes corporate responsibility framework but also puts forward higher responsibility requirements for employees' innovative behaviors. In response to the scarcity of individual-level research on the impact of corporate digital responsibility on employees, this study constructs a two-stage moderated mediation model, grounded in social exchange theory, to explain how corporate digital responsibility influences employees' responsible innovation. Empirical analysis was conducted using survey data from 405 employees in high-tech enterprises. The findings reveal that corporate digital responsibility significantly enhances employees' felt obligation, thereby promoting responsible innovation. Further analysis shows that perceived organizational support moderates both the relationship between corporate digital responsibility and felt obligation, and the relationship between felt obligation and responsible innovation. Additionally, perceived organizational support positively moderates the indirect relationship between corporate digital responsibility and responsible innovation via felt obligation. This study uncovers the specific mechanism and boundary condition through which corporate digital responsibility influences employees' responsible innovation, providing valuable practical insights for organizations seeking to foster employees' sense of responsibility and promote responsible innovation in digital contexts.
