本文采用问卷调查法,对107位企业中基层领导者及329位直接下属进行了配对调查,探讨了领导者可信性对下属工作绩效的影响及领导信任在其中的作用机制。结果发现:领导者可信性对下属的领导信任有显著正向影响;领导者可信性对下属的任务绩效和组织公民行为均有显著正向影响,领导信任在其中起完全中介作用。文章最后讨论了本研究的管理启示、不足与未来展望。
Abstract:In this study we surveyed 436 responses which includes 107 leaders and their direct 329 subordinates. To explore the influence mechanism of leader trustworthiness on subordinate's performance, we use structural equation modeling(SEM) to examine the hypotheses. Results revealed that leader trustworthiness was not only positively related to subordinate's trust on leader, but also positively related to subordinate's task performance and organizational citizenship behavior. Mean while, subordinate's trust on leader mediated the relationship between leader trustworthiness and subordinate's task performance and organizational citizenship behavior. Implications for practice and future research advice are discussed in the end.
