数智时代的到来对企业组织与管理模式产生了深刻冲击。在此背景下,如何在稳定与变革、效率与创新之间取得平衡,成为企业人力资源管理面临的核心挑战。双元人力资源管理实践作为一种能够兼顾并协调上述悖论的管理系统,其理论与应用价值日益凸显。本文旨在系统梳理双元人力资源管理实践的概念内涵、理论基础、类型划分与影响机制,并依据“影响因素-影响后果-中介机制-调节机制”的范式,构建其整合性研究框架。通过整理分析现有研究成果发现,目前关于双元人力资源管理实践的研究在理论整合、测量工具及数智情境适应性等方面仍存在不足。据此,本文最后将数智时代作为关键情境变量,提出了未来应重点关注的研究方向,包括构建数智化的双元人力资源管理实践系统并探索其多重作用机制以及开展跨类型的比较研究等,以期为推动该领域的理论发展与企业管理实践提供系统性参考。
Abstract:The advent of the digital-intelligent era has profoundly reshaped corporate organizations and management models. In this context, balancing stability with transformation and efficiency with innovation has become a core challenge for corporate human resource management. Ambidextrous human resource management practices, as a managerial system capable of accommodating and coordinating the above paradoxes, have seen their theoretical and practical value grow increasingly prominent. This paper aims to systematically review the conceptual connotations, theoretical foundations, typological classifications, and impact mechanisms of ambidextrous human resource management practices. Guided by the research paradigm of "antecedents-outcomes-mediating mechanismsmoderating mechanisms", it constructs an integrated analytical framework. A review of the extant literature reveals that current research still suffers from inadequacies in theoretical integration, measurement tools, and adaptation to the digital-intelligent context. Consequently, this paper identifies the digital-intelligent era as a key contextual variable and proposes priority research directions for the future. These include building a novel digital-intelligent ambidextrous human resource management practices system, exploring its multiple effect mechanisms, and conducting cross-typology comparative studies. This endeavor aims to provide systematic insights for advancing theoretical development in this field and enhancing corporate management practices.
