基于角色理论,本研究探讨了授权型领导对员工突破性创造力和渐进性创造力的负面效应。基于对331份“领导—下属”配对样本的实证分析,本研究发现:授权型领导会提升员工工作负荷感,并通过工作负荷感间接降低员工的两类创造力,且该间接影响对突破性创造力的作用更强。员工授权角色认同能够削弱授权型领导对工作负荷感的正向影响,并进一步缓解其对两类创造力的负向间接作用。此外,领导创新期望能够缓冲工作负荷感对渐进性创造力的负向影响。研究结果从角色要求视角揭示了授权型领导影响员工创造力的负面路径,为理解授权型领导何时以及如何抑制不同类型创造力提供了新的解释。
Abstract:Based on role theory, this study investigates the negative effects of empowering leadership on employees' radical creativity and incremental creativity. Drawing on an empirical analysis of 331 leadersubordinate dyads, the findings indicate that empowering leadership increases employees' perceived workload, which in turn indirectly reduces both types of employee creativity, with this indirect effect being stronger for radical creativity. Employees' empowerment role identity weakens the positive relationship between empowering leadership and perceived workload and further mitigates its negative indirect effects on both types of creativity. In addition, leader creativity expectations buffer the negative effect of perceived workload on incremental creativity. By revealing the detrimental pathway through which empowering leadership affects employee creativity from the perspective of role demands, this study offers a new explanation of when and how empowering leadership may inhibit different types of creativity.
